Intelligent Organizational Transformation: Integrating Artificial Intelligence, Knowledge Management, Human Resources and Entrepreneurial Resilience for Sustainable Value Creation

Artificial intelligence increasingly functions as an organizational infrastructure for sensing, learning, deciding and coordinating, yet many adoption programmes fail to produce durable value because algorithms are introduced without redesigning knowledge processes, work systems, entrepreneurial agency and governance. This conceptual article develops a multilevel theory-synthesis model of intelligent organizational transformation. Intelligent organizational transformation is defined as a higher-order capability architecture through which an organization converts AI-generated signals into validated knowledge, redesigned human action, resilient resource mobilization and accountable outcomes. The construct is distinguished from digitalization, digital transformation, data-driven management and organizational ambidexterity by its simultaneous emphasis on algorithmic augmentation, epistemic governance, human-resource orchestration and sustainable value. The framework contains four organizational mechanisms—AI-enabled sensing and augmentation, knowledge integration, strategic human resource management and entrepreneurial resilience—embedded in sustainability-oriented governance and conditioned by institutional and financial environments. Family communication, achievement motivation, self-esteem and entrepreneurial self-efficacy are treated as context-specific microfoundations for founders, start-ups, family firms and small and medium-sized enterprises rather than as universal organizational antecedents. A transparent integrative theory-synthesis method is used to connect strategic management, knowledge management, human resource management, entrepreneurship, responsible AI and sustainable value research. Eight refined propositions specify mediation, moderation, complementarity, configuration and cross-level effects. The model explains why comparable AI investments generate divergent outcomes and offers measurable constructs, implementation stages and policy implications, particularly for resource-constrained and institutionally volatile economies.
